일터학습 활성화의 선행요인에 관한 사례 비교연구: 제빵기사의 학습과정을 중심으로

The purpose of this study is to analyze the influence relationship between anteceding factors and workplace learning. This study selected Company A, a large franchise bakery companies, as a restrictive workplace learning type. as a expansive learning workplace type, Company B, a small and medium-sized bakery companies, and As a result of the study, it was found that in the case of Bakery A, the main reasons for restrictive workplace learning were task factors as the bake-off technology system and the segmentation of labor, related factors as Taylorist work organization and disconnection between baker and motivation factors as unstable employment and controlled-human resource management. The interaction between three restrictive factors constrained the workplace learning of Company A. On the other hand, in the case of company B, workplace learning was activated due to task factors as craftsmanship production and job enrichment, related factors as autonomous work organization and support between Bakers, and motivation factors as employment stability and high-commitment human resource management. These three expansive factors interacted with each other to promote bakers’ participation in workplace learning.
