본 연구는 심리적 자본이 고용가능성 인식에 미치는 영향에서 잡 크래프팅의 매개효과를 검증함으로써 심리적 자본에 관한 이론적 확장과 함께 조직관리 방안을 제시하고자 하였다. 본 연구를 통해 그동안 국내연구에서 연구가 활발하게 이루어지지 않았던 심리적 자본과 고용가능성 인식의 관계를 실증적으로 규명했다는 것에 이 연구는 의미가 있다. 국내 기업체에서 근무하는 종업원을 대상으로 설문조사를 실시하였고, 총 815부의 설문자료를 최종분석에서 사용하였다. 본 연구의 연구결과와 이에 대한 함의는 다음에 제시된 바와 같다. 첫째, 심리적 자본은 고용가능성 인식에 정(+)의 영향을 미치는 것으로 확인되었다. 둘째, 심리적 자본은 잡 크래프팅에 정(+)의 영향을 미치는 것으로 확인되었다. 셋째, 잡 크래프팅의 하위요소인 과업크래프팅과 관계크래프팅이 고용가능성 인식에 정(+)의 영향을 미치는 것으로 확인되었다. 넷째, 잡 크래프팅이 심리적 자본과 고용가능성 인식 간 관계에서 매개하는 것으로 나타났다. 심리적 자본의 연구를 확장하여 후속연구에 도움이 될 수 있을 것이라는 점에서 본 연구는 의의가 있겠다.
Abstract
This study attempted to propose an organizational management plan along with theoretical expansion on psychological capital by verifying the mediating effect of job crafting in the impact of psychological capital on the perception of employability. This study is meaningful in that it empirically investigated the relationship between psychological capital and perceptions of employability, which has not been actively studied in domestic research. A survey was conducted targeting employees working at domestic companies, and a total of 815 survey data were used in the final analysis. The results of this study and their implications are presented below. First, psychological capital was confirmed to have a positive influence on the perception of employability. Second, psychological capital was confirmed to have a positive influence on job crafting. Third, it was confirmed that task crafting and relationship crafting, which are sub-elements of job crafting, have a positive (+) influence on the perception of employability. This study is meaningful in that it can be helpful in follow-up research by expanding the research on psychological capital.
