본 연구는 조직구성원의 학습목표지향성, 긍정심리자본, 직원몰입, 혁신적 업무행동 간의 구조적 관계와 긍정심리자본과 직원몰입의 매개효과를 확인하고자 하였다. 국내 기업의 근로자를 대상으로 온라인 설문조사를 실시하였고, 최종 400부를 연구에 활용하였다. 각 변인의 관계를 분석하기 위해 구조방정식을 활용하였다. 분석 결과로 학습목표지향성이 긍정심리자본, 직원몰입, 혁신적 업무행동에 통계적으로 정적 영향을 미치는 것으로 확인되었다. 둘째, 학습목표지향성과 혁신적 업무행동 간의 영향관계에서 긍정심리자본과 직원몰입의 매개효과를 검증하였다. 그 결과, 학습목표지향성과 혁신적 업무행동 간의 관계에서 긍정심리자본의 매개효과는 통계적으로 유의한 것으로 나타났으나, 학습목표지향성과 혁신적 업무행동 간의 관계에서 직원몰입의 매개효과가 통계적으로 유의하지 않았다. 또한 학습목표지향성과 혁신적 업무행동 간의 관계에서 긍정심리자본과 직원몰입의 매개효과는 통계적으로 유의한 것으로 나타났다. 연구 분석결과를 통해 인적자원개발 분야의 학문적 및 실무적 시사점을 제공하고자 하였다.
Abstract
This study aimed to confirm the structural relationship between organizational members' learning goal orientation, positive psychological capital, employee engagement, and innovative work behavior, as well as the mediating effect of positive psychological capital and employee engagement. An online survey was conducted on employees of domestic companies, and the 400 final responses copies were used for the research. Structural equations were used to analyze the relationship between each variable. As a result of the analysis, it was confirmed that a learning goal orientation had a statistically significant positive impact on positive psychological capital, employee engagement, and innovative work behavior. Second, the mediating effect of positive psychological capital and employee engagement in the relationship between learning goal orientation and innovative work behavior. As a result, the mediating effect of positive psychological capital was found to be statistically significant in the relationship between learning goal orientation and innovative work behavior. However, the mediating effect of employee engagement was not statistically significant in the relationship between learning goal orientation and innovative work behavior. In the relationship between learning goal orientation and innovative work behavior, the mediating effect of positive psychological capital and employee engagement was found to be statistically significant. Through the research analysis, it was to academic and practical implications for the field of human resource development.
