GWP 조직문화가 구성원의 직무만족 및 소명의식에 미치는 영향: 일터영성의 매개효과
The Effect of GWP Organization Culture on Job Satisfaction and Calling: Focusing on the Mediation Effect of Workplace Spirituality

본 연구는 GWP 조직문화 이론을 확대 적용, GWP 조직문화가 구성원의 일터영성을 토대로 직무만족과 소명의식에 어떤 영향을 미치는지 살펴보기 위해 연구모형을 설계, 분석을 진행하였다. 특히, 본 연구는 GWP 조직문화가 구성원의 일터영성을 거쳐 직무만족과 소명의식에 긍정적인 영향을 미친다는 가설을 수립, 이를 검증하기 위해 국내 IT 및 SW 분야의 중소벤처기업 10곳에서 총 221명의 설문 데이터를 수집하였다(설문 응답률: 80.36%). 구조방정식(SEM)분석을 진행한 결과, 본 연구는 GWP 조직문화와 구성원의 일터영성이 그들의 직무만족과 소명의식에 직/간접적으로 긍정적인 영향을 미친다는 점을 확인하였다. 특히, 일터영성은 구성원의 직무만족과 소명의식을 높이는 핵심 변수로 작용한 것으로 나타났다. 국내의 많은 조직은 경영진이 포용적이고 유연한 GWP 조직문화를 구성원에게 제공, 그들의 직무만족과 소명의식을 높이는 데 노력을 기울여야 한다. 연구의 학문적 공헌도, 실무적 시사점과 함께 본 연구의 한계는 결론에 추가로 제안하였다.
Abstract
Extending an extant GWP organization culture theory, this research proposes an integrative framework of how and why GWP organization culture relates to employees’job satisfaction and calling through workplace spirituality. Specifically, this research predicts that GWP organization culture positively relates to job satisfaction and calling through enhanced employees’workplace spirituality. We received 221 responses (response rate of 80.36%) from 10 information technology & software small-medium sized enterprises. This research apply structural equation modeling and find that GWP organization culture as well as workplace spirituality are significantly related to employees’job satisfaction and calling. As an enhancing mechanism, workplace spirituality served as a key variable in increasing employees’ job satisfaction and sense of calling. Many organizations thus should train executives to be more inclusive and provide GWP cultures to improve followers’job satisfaction and calling. Theoretical and practical contributions along with limitations of the current study are presented.
