리더의 양면적 리더십이 구성원의 혁신적 업무행동에 미치는 영향: 직원몰입의 매개효과를 중심으로
The impact of ambidextrous leadership on employees' innovative work behavior: Focusing on the mediating effect of employee engagement

본 연구의 목적은 리더의 양면적 리더십이 구성원의 혁신적 업무행동에 영향을 미치는 관계에 있어 직원몰입의 매개효과를 분석하는 것이다. 이를 위해 기업에서 재직하고 있는 400명의 데이터를 온라인 설문조사를 활용하여 수집하였으며, 변인간의 관계를 mplus를 활용한 구조방정식 모델을 통해 분석하였다. 분석 결과 첫째, 양면적 리더십의 하위요인인 개방적 리더행동과 비개방적 리더행동은 혁신적 업무행동과 직접적인 영향 관계가 없음을 확인하였다. 둘째, 직원몰입은 구성원의 혁신적 업무행동에 있어 통계적으로 유의하게 긍정적인 영향을 미치는 것을 확인하였다. 셋째, 부트스트래핑을 통해 매개효과를 검증한 결과, 개방적 리더행동, 비개방적 리더행동과 직원몰입의 매개효과는 통계적으로 유의함을 확인하였다. 본 연구는 리더의 양면적 리더십이 구성원의 혁신적 업무행동을 증진시킴에 있어 직원몰입을 강화하는 것이 중요하다는 것을 실증적으로 규명한 점에서 의의가 있다. 이러한 연구를 바탕으로 양면적 리더십에 대한 이해를 높이는 동시에 학문적, 실무적 시사점을 제시하였다.
Abstract
The purpose of this study is to examine the mediating effect of employee engagement on the relationship between leader's ambidextrous leadership and employee's innovative work behavior. For this purpose, data from 400 employees of a company were collected using an online survey, and the relationships among the variables were analyzed through a structural equation model using MPLUS. The results of the study confirmed that, first, opening leader behavior and closing leader behavior, which are subfactors of ambidextrous leadership, do not have a direct effect on innovative work behavior. Second, employee engagement has a statistically significant positive effect on employees' innovative work behavior. Third, employee engagement has a mediating effects on the relation between opening leader behavior, closing leader behavior, and innovative work behavior. This study is significant in that it empirically confirms the importance of leader's ambidextrous leadership in enhancing employee engagement in promoting innovative work behavior. This study contributes to the understanding of ambidextrous leadership in organizations and provides academic and practical implications.
