본 연구의 주요 목적은 초등학교 학년부장교사의 링커십이 학년 내 일반교사의 직무열의, 학년 내 TMX, 교사 조직시민행동(T-OCB)에 미치는 영향력을 분석하고 직무열의와 학년 내 TMX의 매개효과를 검증하는데 있다. 본 연구는 전국의 초등학교 일반교원 406명을 대상으로 진행하였으며 총 406개의 설문을 연구에 사용하였다. 본 연구 결과는 다음과 같다. 첫째, 학년부장교사의 링커십은 학년 내 일반교사의 직무열의와 학년 내 TMX에 정(+)적인 영향을 미침이 드러났다. 둘째, 학년 내 일반교사의 직무열의와 학년 내 TMX는 T-OCB에 모두 유의한 영향을 미쳤다. 셋째, 직무열의와 학년 내 TMX는 학년부장교사의 링커십과 T-OCB 간의 관계를 완전매개해는 것으로 나타났다. 즉 학년부장교사가 링커십을 충분히 발휘한다면 직무열의, 학년 내 TMX와 같은 심리·정서적 직무자원이 확보되고 학년 내 협력적 조직문화가 형성되어 학교 조직 및 교육공동체를 위한 교사의 업무 기술서 이외의 자발적·협력적 행위인 T-OCB가 보다 적극적으로 발휘될 수 있음을 파악하였다. 따라서 학년부장교사는 학교 네트워크의 중심에서 동료 교사들과 조직의 비전과 목표를 공유하고 원만한 관계를 유지하며 교육활동에 필요한 정보를 제때 제공하는 링커십을 적극 발휘한 필요가 있다.
Abstract
The main purpose of this study is to analyze the influence of linkership of elementary school head teachers on work engagement, TMX within the grade, and teacher organizational citizenship behavior(T-OCB) of general teachers in the grade, and to verify the mediating effect of work engagement and TMX. This study was conducted on 406 general elementary school teachers nationwide, and a total of 406 surveys were used in the study. The results of this study are as follows. First, it was revealed that the linkership of the grade head teacher had a positive (+) effect on the work engagement of the general teacher, TMX within the grade. Second, both the work engagement of the general teacher and TMX within the grade had a significant effect on T-OCB. Third, work engagement, TMX within the grade was found to completely mediate the relationship between the linkership of the grade head teacher and the T-OCB. In other words, it was found that if the grade head teacher showed sufficient linkership, psychological and emotional job resources such as work engagement and TMX within the grade were secured. And cooperative organizational culture was formed within the grade, so that T-OCB, which is a voluntary and cooperative act other than the teacher's work description, could be more actively exhibited. Therefore, it is necessary for grade head teachers to show sufficient linkership. Specifically, grade head teachers need to share the vision and goals of the organization with fellow teachers at the center of the school network, maintain a smooth relationship, and provide information necessary for educational activities on time.
