본 연구는 다수준 분석을 통해 임파워링 리더십이 중국 인터넷 기업의 직원 개인 창의성에 미치는 영향을 탐구하고자 하였다. 본 연구는 자기 결정 이론과 임파워먼트 리더십 이론에 기반하여, 팀 수준과 개인 수준 간의 상호작용을 검토하였으며, 계층적 선형 모형(HLM)과 다층 구조방정식 모델(MSEM)을 사용하여 연구 모형의 타당성과 견고성을 검증하였다. 연구결과에 따르면 임파워링 리더십은 심리적 임파워먼트를 통해 직원의 창의성에 긍정적인 간접적 영향을 미치며, 이 과정에서 팀 내 정보공유와 팀 신뢰가 중요한 조절 및 매개 역할을 한다는 점이 밝혀졌다. 이는 임파워링 리더십이 조직 내 창의성을 촉진하는 데 중요한 역할을 하며, 정보공유와 신뢰 구축이 팀 수준에서 그 효과를 강화하는 중요한 요소임을 시사한다. 본 연구는 이론적으로 임파워링 리더십의 다수준 효과를 이해하는 데 새로운 통찰을 제공하며, 실무적으로는 리더십 개발과 인적 자원 관리 전략 수립에 중요한 지침을 제시한다. 이를 통해 조직의 경쟁력을 강화하고 급변하는 환경에서 혁신 역량을 향상시키는 데 기여할 수 있을 것이다.
Abstract
This study explores the impact of empowering leadership on employee creativity in Chinese internet companies through multilevel analysis. Grounded in self-determination theory and empowerment leadership theory, the research examines the interactions between team-level and individual-level dynamics. Using Hierarchical Linear Modeling (HLM) and Multilevel Structural Equation Modeling (MSEM), the study validates the proposed model's validity and robustness. The findings reveal that empowering leadership positively influences employee creativity indirectly through psychological empowerment, with team-level information sharing and trust serving as moderating and mediating factors in this process. This study provides new theoretical insights into the multilevel effects of empowering leadership and offers practical guidance for developing leadership and human resource management strategies, which would ultimately contribute to strengthening organizational competitiveness and enhancing innovation capabilities in rapidly changing environments.
