Purpose: The aim of this study was to examine the effects of resilience and the nursing work environment on the managerial competence of nursing unit managers in small and medium-sized hospitals. Methods: Convenience sampling was used to select nursing unit managers working in 18 small and medium-sized hospitals with bed capacities ranging from 100 to 299. Data were collected from 120 participants via an online survey consisting of 105 items; the survey period was October 9 to November 4, 2022. Data were analyzed using descriptive statistics, independent t-tests, ANOVA, and a hierarchical multiple regression analysis using SPSS/Win (version 25.0). Results: Participants’ resilience averaged 4.11±0.50 out of 5, while the nursing work environment and management competence averaged 2.75±0.51 and 3.14±0.47 out of 4, respectively. Nursing managerial competence was significantly influenced by the work environment (β=.41, p<.001), resilience (β=.38, p<.001), age group (36–45 years; β=-.14, p=.020), and managerial training experience (β=.13, p=.029). The regression model was statistically significant (F=29.20, p<.001) and explained 62.4% of the variance. Conclusion: Ongoing education and training aimed at improving resilience and the nursing work environment are necessary to enhance the competence of nursing unit managers in small and medium-sized hospitals. Furthermore, organizational efforts to improve the work environment are critical for ensuring the provision of high-quality nursing care services.
