Exploring the Mechanisms by which Chaxu Climate Affects Employee Knowledge Sharing: Testing the Moderated Mediation Model

In the era of knowledge economy knowledge has become a key resource for providing sustainable competitive advantage for organizations. In organizations, individual employees are the owners of knowledge resources and only when employees share knowledge with each other can they transform their personal knowledge into organizational knowledge, thus improving the overall performance of the organization. The chaxu climate in organizational contexts can have a subtle impact on employee knowledge behaviour. A chaxu climate not only puts employees in a negative mood, but also affects their perception of interactional justice in the organization and knowledge sharing among employees. However, knowledge sharing has the attribute of individual autonomy consciousness, and in a strong organizational chaxu climate, organizational members are reluctant or even resistant to knowledge sharing. Therefore research exploring how chaxu climate affects knowledge sharing in the Chinese context becomes crucial. This study aims to investigate whether chaxu climate reduces employees' knowledge sharing and to examine the mediating role of interactional justice and the moderating role of job anxiety in this pathway. To validate this model, this study collected data from 303 employees from Chinese SMEs, and the results showed that chaxu climate indirectly affects knowledge sharing through interactional justice; job anxiety not only moderated the relationship between interactional justice and knowledge sharing, but also further moderated the indirect relationship of chaxu climate affecting knowledge sharing through interactional justice. Overall, this study is seen as a contribution to the related research field by expanding the scope of research on chaxu climate and knowledge sharing via the effectiveness of chaxu climate, which is a a newly emerging variable. Therefore, this research fill the gap in existing research. Finally, the results of this study provide theoretical implications and practical insights into organizations.
