본 연구는 혁신적 리더십과 센스메이킹이 조직의 운영 및 시장 민첩성에 미치는 영향을 AI 역량의 매개 효과를 중심으로 분석하였다. 두 요인은 신기술 도입에서 구성원의 적극적 참여를 이끌어내는 핵심 동력으로 간주된다. 또한 기업 규모, 경로의존성, AI 역량 수준 등 조직 특성에 따른 변수 간 관계 차이를 다중집단 분석을 통해 포괄적으로 탐색하였다. 분석에 활용된 데이터는 251명의 국내 기업 직장인을 대상으로 한 온라인 설문을 통해 수집하였으며, 분석에는 부분최소제곱 구조모형 방정식(PLS-SEM)이 활용되었다. 연구 결과, 혁신적 리더십과 센스메이킹은 조직의 AI 역량과 민첩성에 긍정적 영향을 미쳤고, AI 역량은 유의한 매개 역할을 하는 것으로 나타났다. 이는 조직이 혁신적 리더십을 강화하고 센스메이킹 과정을 지원함으로써 AI 역량을 높이고, 이를 통해 조직 민첩성을 향상시킬 수 있음을 시사한다. 다중집단 분석 결과, 대기업에서는 혁신적 리더십이 AI 역량 및 운영 민첩성에 미치는 영향이 더욱 두드러졌으며, 경로의존성이나 AI 역량 수준에 따라서도 각 변수 간 영향력이 상이하게 나타났다. 이는 조직이 산업 환경과 규모 등을 고려하여 맞춤형 AI 도입 전략과 리더십 접근 방식을 채택해야 함을 강조한다. 본 연구는 AI 역량이 조직 민첩성을 강화하는 핵심 요소임을 확인하고, 혁신적 리더십과 센스메이킹의 역할을 강조하였다. 나아가 조직 특성별 차이를 종합적으로 확인한 다중집단 분석을 통해 변화하는 환경에서 경쟁 우위를 확보하기 위한 전략적 방향성을 제시한다.
Abstract
This study examines how innovative leadership and sensemaking affect an organization's AI capabilities and operational and market agility. Focusing on the mediating role of AI capabilities, we explored how these variables contribute to organizational agility. We also investigated additional group differences based on AI capability levels as well as organizational characteristics like sales volume and path dependency. Using partial least squares structural equation modeling (PLS-SEM), we analyzed data from 251 employees in domestic companies. Results showed that innovative leadership and sensemaking positively influence AI capabilities and agility, with AI capabilities serving as a key mediator. This suggests organizations can enhance agility by strengthening innovative leadership and supporting sensemaking processes. Multi-group analysis revealed that in larger firms or those with higher path dependency, innovative leadership more strongly affects AI capabilities and operational agility, while variations in AI capability levels likewise shape these relationships. This underscores the need for tailored AI strategies and leadership approaches, considering each organization's context. Our study confirms AI capabilities as crucial for enhancing organizational agility and emphasizes the roles of innovative leadership and sensemaking, offering strategic directions for competitiveness in changing environments.
