본 연구는 중국 소프트웨어 기업의 ESG(환경, 사회, 지배구조) 경영이 조직 구성원의 조직시민행동(Organizational Citizenship Behavior)에 미치는 영향을 탐구하고, ESG 진정성(Authenticity)의 조절 효과를실증적으로 검토하고자 한다. ESG 경영은 지속 가능한 경쟁력을 위한 필수 요소로 자리 잡고 있으며, 조직구성원들의 행동에 중요한 영향을 미친다. 기업은 ESG 경영을 진정성 있게 실천해야 하며, 이를 통해 조직구성원의 긍정적 행동을 유도하고 내부 성과를 향상시킬 전략을 마련할 필요가 있다. 연구 결과, ESG 경영은조직시민행동에 긍정적인 영향을 미치는 것으로 나타났다. 또한, ESG 진정성은 ESG 경영이 조직시민행동에미치는 영향을 강화하는 것으로 확인되었다. 이러한 결과는 기업이 ESG 경영을 진정성 있게 실천할 때 조직구성원들의 행동을 효과적으로 향상시킬 수 있음을 시사하며, ESG 경영이 기업의 지속 가능한 발전과 내부적 성과 향상에 중요한 역할을 할 수 있음을 보여준다.
Abstract
This study explores the impact of ESG (Environmental, Social, and Governance) management in Chinese software companies on employees' Organizational Citizenship Behavior (OCB) and empirically examines the moderating effect of ESG authenticity. ESG management has become an essential factor for sustainable competitiveness and significantly influences employees' behaviors. Companies should practice ESG management with authenticity and develop strategies to encourage positive employee behavior and improve internal performance. The findings indicate that ESG management positively affects Organizational Citizenship Behavior. Furthermore, ESG authenticity strengthens the relationship between ESG management and OCB. These results suggest that when companies genuinely implement ESG management, they can effectively enhance employees' behaviors, highlighting the critical role of ESG management in corporate sustainable development and internal performance improvement.
