The Impact of Workplace Mistreatment on Sleep Disturbances Among Healthcare Workers: The Moderating Effects of Supportive Leadership

The healthcare industry operates in a high-stress environment where effective teamwork and collaboration are essential. However, many healthcare workers experience workplace mistreatment, including violence, sexual harassment, incivility, and ostracism, which can negatively impact both individual well-being and organizational performance. While existing research has identified the detrimental effects of workplace mistreatment, studies have predominantly focused on nurses, limiting the generalizability of findings across various healthcare occupations. Additionally, research on protective factors that mitigate the adverse effects of workplace mistreatment remains underexplored. Our study aims to: (1) analyze the relationship between workplace mistreatment and sleep disturbances, (2) examine whether supportive leadership and participatory decision-making alleviates the negative effects of mistreatment. Using data from the Korean Working Conditions Survey (KWCS), we conducted a cross-sectional analysis of 3,728 healthcare workers. The regression analysis results showed that workplace mistreatment experiences significantly increase sleep disturbances among healthcare workers. The positive relationship between workplace mistreatment and sleep disturbances was mitigated by supportive leadership. Our findings contribute to a broader understanding of workplace mistreatment in healthcare and highlight managerial interventions that can foster healthier work environments.
