본 연구는 육군 단기복무 전역장교를 대상으로 자기주도학습 능력과 경력준비행동 간의 관계를 분석하고, 학습지원환경이 이 관계에서 조절효과를 가지는지를 실증적으로 검증하는 것을 목적으로 하였다. 이를 위해 2024년 3월부터 4월까지 설문조사를 실시하였으며, 총 267명의 응답 자료를 바탕으로 기술통계 분석, 상관관계 분석, 회귀분석 및 PROCESS Macro를 활용한 조절효과 분석을 수행하였다. 연구 결과, 자기주도학습 능력은 경력준비행동에 유의한 정(+)의 영향을 미치는 것으로 나타났으며, 학습지원환경 중 학습지원제도는 두 변인의 관계를 조절하는 것으로 확인되었다. 그러나 동료의 학습지원과 혁신적 분위기는 조절효과가 없는 것으로 나타났다. 이러한 결과는 군 조직의 위계적 구조와 제한된 학습 환경이 학습지원환경의 조절 효과에 영향을 미칠 수 있음을 시사한다. 본 연구는 군 조직 내 학습지원제도가 단기복무 전역장교의 경력개발을 촉진하는 중요한 요인임을 실증적으로 입증하였으며, 이를 기반으로 전역 장교들의 자기주도적 학습을 촉진할 수 있는 실천적 방안을 제안하였다. 향후 연구에서는 공군 및 해군 등 다양한 군 조직을 포함하여 연구 범위를 확장하고, 종단적 연구를 통해 장기적인 경력개발 과정에서의 학습지원환경의 역할을 보다 심층적으로 탐색할 필요가 있다.
Abstract
This study aims to analyze the relationship between self-directed learning ability and career preparation behavior among short-term service officers in the Republic of Korea Army and to empirically verify the moderating effect of the learning support environment on this relationship. A survey was conducted from March to April 2024, and data from 267 respondents were analyzed using descriptive statistics, correlation analysis, regression analysis, and PROCESS Macro for moderation analysis. The results indicate that self-directed learning ability has a significant positive effect on career preparation behavior. Among the components of the learning support environment, learning support systems were found to moderate this relationship, whereas peer learning support and an innovative atmosphere did not exhibit a moderating effect. These findings suggest that the hierarchical structure and limited learning environment within military organizations may influence the moderating role of the learning support environment. This study empirically demonstrates that learning support systems play a crucial role in facilitating the career development of short-term service officers. Based on these findings, practical implications for fostering self-directed learning among transitioning officers are proposed. Future research should expand the scope to include other military branches, such as the Air Force and Navy, and adopt a longitudinal approach to explore the long-term role of the learning support environment in career development.
