간호사의 감정노동, 회복탄력성, 그릿이 직무착근도에 미치는 영향
The Effects of Emotional Labor, Resilience, Grit on Job Embeddedness in Clinical Nurses

본 연구의 목적은 간호사의 감정노동, 회복탄력성, 그릿, 직무착근도의 정도를 살펴보고 직무착근도에 미치는 영향요인을 확인하는 것이다. 자료수집 기간은 2025년 2월 10일부터 2월 28일까지였고, 병원에 근무하는 간호사를 대상으로 연구에 대한 설명을 듣고, 동의한 대상자에게 설문지를 배포하였으며, 최종적으로 187부를 분석하였다. 수집된 자료는 SPSS/WIN 21.0 프로그램을 활용하여, 간호사의 일반적인 특성, 감정노동, 회복탄력성, 그릿, 직무착근도의 빈도, 백분율, 각 평균과 표준편차를 구하였다. 일반적 특성에 따른 직무착근도의 차이는 독립 t-검정과 ANOVA를 사용하였으며, Scheffe 검정으로 사후검사를 실시하였다. 대상자의 감정노동, 회복탄력성, 그릿, 직무착근도 간의 관계를 Pearson 상관계수, 직무착근도에 미치는 영향요인을 확인하기 위해 다중회귀분석을 실시하였다. 직무착근도에 영향을 미치는 요인으로 회복탄력성(β= .38, p< .01), 그릿의 하위 요인 중 ‘환자 지향성 내적동기’(β= .18, p= .01), 일반적 특성 중 직무만족도의 ‘불만족’ (β=- .13, p= .02)이 영향요인으로 확인되었다. 이에 대한 설명력은 54%로 나타났다(F=32.06. p< .01). 간호사의 직무착근도를 높이기 위하여 회복탄력성과 환자 지향성 내적동기 영역을 향상 시킬 수 있는 그릿 강화 프로그램 교육이 개발되어야 하겠다. 특히, 프로그램 개발 시 직무 스트레스를 회복할 수 있는 간호사의 개인 역량 개발 능력과 환자 중심 간호에 대한 역량강화를 동기유발 할 수 있는 프로그램을 통해 간호 직무에 대한 끈기와 열정을 향상 시킬 수 있는 교육이 필요하다.
Abstract
The purpose of this study is to emotional labor, resilience, grit on job embeddedness in clinical nurses and to confirm the factors of affecting the job embeddedness. The data collection period in this study was conducted from February 10, 2025 to February 28. The nurses who agreed to participate in the study were handed out. And 187 copies were finally analyzed. Data were analyzed through the SPSS/WIN 21.0 program using descriptive statistics, pearson’s correlation coefficients, and multiple regression. The variables of affecting the confidence in job embeddedness were checked the factors of resilience (β= .38, p< .01), grit- Patient oriented intrinsic motivation (β= .18, p= .01), Job unsatisfaction (β=- .13, p= .02). The explanation power of these variables appeared to be 54% (F=32.06. p< .01). To enhance the job embeddedness of nurses, it is necessary to improve their ability to resilience and grit through tailored education programs. When developing programs, it is essential to provide education that enhances perseverance and passion for the job by incorporating programs that help recover from occupational stress and motivate the development of nursing competencies for patient care.
