본 연구는 최근 부각되고 있는 ESG(환경·사회·지배구조) 가치가 미래 세대, 특히 대학생의 진로 결정에 미치는 영향을 실증적으로분석하는 데 목적이 있다. 기존의 진로 선택 연구가 주로 직무 적합성, 보상, 경력개발 등의 요소에 초점을 맞추어 왔지만, 본 연구는비재무적 가치인 ESG 요소가 대학생의 진로 의사결정에서 어떤 상대적 중요도를 가지는지를 규명하고자 하였다. 이를 위해 서울지역4년제 대학 재학생 472명을 대상으로 설문 조사를 수행하였으며, 수집된 데이터를 바탕으로 Pearson 상관분석과 AHP 분석을 수행하였다. 분석 결과, 진로 선택과 ESG 인식 간에는 유의미한 정(+)의 상관관계가 나타났으며, ESG 세 요인 중 ‘환경’ 요인이 가장 높은 중요도를 기록하였다. 하위요인 분석에서는 환경 보호 노력, ‘윤리적 경영, 직장 내 평등과 다양성 존중이 상위 항목으로 나타났다. 반면, ‘사회적 영향력’이나 ‘지역사회 환원’ 등 외부 지향적 활동은 상대적으로 낮은 비중을 보였다. 이러한 결과는 대학생들이 진로를 결정할 때 기업의 외형적 CSR보다 실질적인 ESG 실천 여부, 특히 환경적 책임과 조직의 윤리성을 핵심 기준으로 삼고 있음을 시사한다. 본 연구는 기존 진로 선택 이론에 ESG 가치를 접목함으로써 가치기반 진로교육 모델의 확장을 제안하며, 향후 대학진로교육 및 기업 인재 확보 전략에 실천적 시사점을 제공한다.
Abstract
This study empirically investigated the influence of Environmental, Social, and Governance (ESG) values on career decision-making among university students. Amid the growing importance of ESG in corporate strategy and human resource practices, students increasingly prioritized ethical, sustainable, and socially responsible values when selecting future employers. Using a structured survey administered to 472 undergraduate students in Seoul, the study applied Pearson correlation analysis and the Analytic Hierarchy Process (AHP) to examine the relative importance of ESG dimensions in students’ career choices. Results revealed significant positive correlations between career decision variables and ESG awareness, with the Environmental dimension ranked highest in priority, followed by Social and Governance. Among the eleven sub-factors, environmental protection efforts and ethical management emerged as top priorities. These findings indicated that students tended to favor organizations committed to environmental responsibility, transparent governance, and internal equity over external CSR activities. This research contributed to the literature by integrating ESG into value-based career decision models and offered practical implications for career education programs and ESG-centered talent strategies.
