직급에 따른 임상간호사의 육아휴직 제도 인식 및 개선 요구 분석

본 연구는 임상간호사 758명을 대상으로 직급별 육아휴직 제도에 대한 인식과 제도 개선 요구의 차이를 분석하였다. 자료는 2024년 7월부터 10월까지 종합병원에서 근무하는 간호사를 대상으로 수집되었다. 육아휴직 제도에 대한 인식과 태도에서 ‘육아휴직 기간은 적절하다’, ‘복직 후 사용 기간만큼 근무해야 한다’, ‘육아 휴직시 인사상 불이익이 없다’는 항목에서 직급별 차이가 있었는데, 간호관리자 집단의 점수가 상대적으로 높았다. 그리고 대체인력에 대한 인식 조사에서‘대체인력은 업무에 도움이 된다’, ‘정규직으로 충원되어야 한다’는 항목에서 직급별 차이가 있었고, 책임간호사 집단에서 점수가 높았다. 육아휴직 개선과제에서는 ‘대체인력 제도 보완’이 전 직급 모두 가장 높은 응답률을 보였으나 특히 일선 간호관리자 집단이 79.6%로 가장 높았다. 그 외 복직 후 재적응 프로그램, 조직문화 개선, 육아휴직 급여 인상에서 직급별 유의한 차이가 있었고 일반간호사의 응답률이 상대적으로 높았다. 이러한 결과는 간호사의 직급에 따라 육아휴직 제도에 대한 인식과 요구가 상이함을 보여주므로 직급별로 실효성 있는 전략이 개발되어야 할 것이다.
Abstract
This study analyzed differences in perceptions and improvement needs regarding parental leave systems among 758 clinical nurses by job position. Data were collected from nurses working in general hospitals across South Korea between July and October 2024. Significant differences were found in perceptions and attitudes: nurse managers reported higher agreement on the appropriateness of the leave period, the obligation to work for the duration of leave taken, and the perception that taking parental leave does not result in disadvantages in promotion or personnel evaluations. In perceptions of replacement staffing, charge nurses showed higher scores on the helpfulness of replacements and the need for regular staff. While all groups prioritized improvement of the replacement staffing system, nurse managers had the highest response rate. Staff nurses showed greater support for re-adaptation programs, organizational culture reform, and increasing leave benefits. These findings highlight the need for position-specific strategies to enhance the effectiveness of parental leave policies.
