How Transformational Leadership Affects Organizational Citizenship and Innovative Behaviour

Today, business management is shifting to a human-centred approach, and leadership is becoming more important in the management paradigm of achieving goals through employees. In particular, organizational performance is highly dependent on the competence and integration coordination ability of leaders, so leadership is a key element of management. This study analyses the impact of transformational leadership on organizational citizenship behaviour and innovation behaviour, and identifies the moderating effect of organizational fairness (distribution and interaction) in this process to suggest desirable leadership directions. In March and April 2024, a survey was conducted among 700 employees of manufacturing companies listed on the Korean stock exchange, and 574 copies (82% response rate) were used for the analysis. The results showed that transformational leadership had a significant positive impact on both behaviours, with distributive justice being a key moderator of organizational citizenship behaviour and interactive justice being a key moderator of innovation behaviour. These results suggest that ensuring fairness in the organisation is essential to maximise leadership effectiveness. However, this study is limited by the limited number of leadership types and self-assessment-centred methodology. Future research should include a three-dimensional analysis of different industries and evaluation methods.
