리더의 수동공격성이 구성원 회복탄력성에 미치는 영향: 조직공정성에 의해 조절된 도덕적 정체성의 조절효과를 중심으로

초록

리더의 수동공격성은 부정적인 감정을 간접적으로 표출함으로써 구성원의 심리적 불안을 유발하고, 이는 직무스트레스 증가와 심리적 자원 고갈로 이어져 회복탄력성을 저하시킬 수 있다. 그러나 구성원이 자신의 리더를 도덕적 정체성이 높다고 인식할 경우, 이러한 수동공격성은 의도적으로 해를 가하려는 것이 아니라 특정한 상황적 요인에 의해 발생한 것으로 받아들여 이를 덜 부정적으로 해석할 가능성이 높아진다. 또한, 조직공정성이 높다고 인식할 경우, 구성원들은 리더의 도덕성에 대한 신뢰 수준이 높아지고, 결과적으로, 리더의 행동을 보다 맥락적으로 이해함으로써 심리적 안정감을 유지할 가능성이 커진다. 이에 본 연구는 리더의 수동공격성이 구성원의 회복탄력성에 미치는 영향을 분석하고, 조직공정성에 의해 조절된 도덕적 정체성의 조절효과를 연구하였다. 리더의 수동공격성이구성원 회복탄력성에 부(-)의 영향을 미칠 수 있음을 의미형성이론(sensemaking theory)의 관점으로 설명하고, 도덕적 정체성과 조직공정성을 조절변수로 설정하여 실증하였다. 본 연구를 위하여 다양한 산업에 종사하는 국내 직장인 357명을 대상으로 설문을 실시하였으며, 수집 데이터의 신뢰성과 타당성은 SPSS 29.0과 AMOS 29.0을 사용하여 신뢰성과 타당성을 검증하였고, 각 가설은 SPSS PROCESS Macro 4.2를 통해 분석하였다. 연구 결과는 다음과 같다. 첫째, 리더의 수동공격성이 구성원의 회복탄력성에 부(-)의 영향을 미친다. 둘째, 리더의 수동공격성과 구성원의 회복탄력성 간에 도덕적 정체성의 조절효과는 유의하지 않았다. 셋째, 도덕적 정체성의 조절효과가 조직공정성에 의해 조절되는 조절된 조절효과는 유의한 것으로 확인되었다. 본 연구는 리더십 행동이 조직적 맥락과 어떻게 결합하여 구성원의 심리적 자원에 영향을 미치는지를 보다 정교하게 분석하였으며, 조직의 공정성이 리더의 특성과 구성원의 심리적 복원력 간의 관계에서 중요한 역할을 할 수 있음을 실증적으로 확인하였다. 아울러, 본 연구의 결과와 관련된 이론적 및 실무적 시사점을 논의하고, 연구의 한계점과 향후 연구 과제에 대해서도 제안하였다.

Abstract

A leader’s passive aggression can induce psychological anxiety among employees by expressing negative emotions indirectly. This, in turn, can lead to increased job stress and the depletion of psychological resources, ultimately reducing employees’ resilience. However, when employees perceive their leader as having a high level of moral identity, they are more likely to interpret such passive-aggressive behavior as stemming from specific situational factors rather than an intentional attempt to cause harm, thereby reducing their negative appraisal of such behavior. In addition, if employees perceive a high level of organizational justice, their trust in the leader’s moral integrity can be enhanced, allowing for more contextualized interpretations of the leader’s behavior and supporting psychological stability. Based on these premises, this study examines the effect of a leader’s passive aggression on employees’ resilience and investigates the moderated moderation effect of moral identity as conditioned by organizational justice. Drawing on sensemaking theory, this study explains the negative influence of passive aggression on resilience and empirically tests the moderating roles of moral identity and organizational justice. Survey data were collected from 357 employees across various industries in South Korea. The reliability and validity of the data were confirmed using SPSS 29.0 and AMOS 29.0, and three hypotheses were tested using PROCESS Macro 3.0. The findings are as follows. First, a leader’s passive aggression had a significant negative effect on employees’ resilience. Second, moral identity did not significantly moderate the relationship between passive aggression and resilience. Third, the moderated moderation effect (the three-way interaction), in which the moderating role of moral identity is further influenced by organizational justice, was found to be statistically significant. This study provides a more nuanced understanding of how leadership behaviors interact with organizational context to influence employees’ psychological resources. It offers empirical evidence that organizational justice plays a critical role in shaping the relationship between leaders’ personal attributes and employees’ resilience. Finally, theoretical and practical implications are discussed, along with limitations and suggestions for future research.
