Structural Relationships among Positive Psychological Capital, Work Engagement, Innovative Behavior, and Job Satisfaction of Researchers in Advanced Biomedical Sciences Field

This study aims to explore strategies for enhancing job performance among researchers in the advanced biomedical sciences field by analyzing the effects of personal resources from the perspective of the Conservation of Resources (COR) theory. Specifically, it investigates the structural relationships among positive psychological capital, work engagement, innovative behavior, and job performance. Data were drawn from the 2023 KIRD Survey Panel (survey year: 2024) conducted by the National Institute for Science and Technology Human Resources Development. Only responses from researchers in the advanced biomedical sciences sector were analyzed. A total of 200 valid cases were examined using structural equation modeling (SEM), with AMOS 23.0 software used for analysis. The key findings are as follows: (a) positive psychological capital had a significant positive effect on work engagement (β = .675, p < .001) and innovative behavior (β = .540, p < .001); (b) work engagement positively influenced both innovative behavior (β = .215, p < .05) and job performance (β = .412, p < .001); (c) innovative behavior also had a positive effect on job performance (β = .331, p < .001); (d) the relationship between positive psychological capital and job performance was mediated by work engagement (B = .383, p < .001), and innovative behavior (B = .246, p < .01). To improve the job performance of researchers in the advanced biomedical sciences field, organizational support is essential for enhancing positive psychological capital, as well as for promoting higher levels of work engagement and innovative behavior.
