The Impact of Nursing Organizational Culture and Workplace Bullying on Nursing Performance

Abstract This study investigated the effects of nursing organizational culture and workplace bullying on nursing performance, a critical factor for quality patient care and hospital efficiency. Using a descriptive correlational design, data were collected from 180 nurses at two general hospitals in P city in August 2024. Results showed that relationship-oriented and innovation-oriented cultures significantly reduced workplace bullying and enhanced nursing performance. Conversely, hierarchy-oriented and task-oriented cultures positively correlated with nursing performance but also with workplace bullying, suggesting potential dual effects. Workplace bullying was found to negatively impact nursing performance. Regression analysis revealed that innovation-oriented and hierarchy-oriented cultures, along with workplace bullying, significantly influenced nursing performance, explaining 30.3% of its variance. Demographic factors such as marital status, position, current working unit, and total clinical experience did not show significant effects. These findings emphasize that fostering a respectful, collaborative, and innovative organizational culture, while establishing robust systems to prevent and address workplace bullying, is crucial for improving nursing performance and ultimately, enhancing patient care quality.
