This study examined how the use of AI tools influences project performance among 57 participants in a university hospital intrapreneurship program and tested whether self-efficacy and satisfaction with AI training mediate these effects. Using partial least squares structural equation modeling (PLS-SEM), we found that the perceived usefulness of AI tools and the quality of AI training had significant positive effects on satisfaction with AI training. Notably, training satisfaction significantly mediated the relationships between both independent variables and project performance, whereas self-efficacy did not emerge as a significant mediator. These findings suggest that, in the early stages of AI adoption, satisfaction with the training experience exerts a more direct influence on project outcomes than users’ confidence. We conclude that, to maximize the organizational benefits of AI tools, healthcare institutions and firms should invest in user-centered, high-quality training programs commensurate with investments in the technology itself.
