컴페션적인 직장 환경을 조성하고 잡 크래프팅을 촉진하여 직원의 웰빙과 성과를 향상시키는 것의 중요성은 학계에서 상당한 관심을 받아왔다. 그럼에도 불구하고, 이러한 현상들 사이의 근본적 작동 메커니즘을 실증적으로 규명한 연구는 부족한 실정이다. 따라서 본 연구는 이러한 연구 격차를 해소하고자 긍정심리자본과 컴페션적인 진정성의 역할에 특히 초점을 맞추어 이러한 역동성을 탐색하고자 한다. 본 연구는 횡단적 설문조사 방법을 활용하여 문화예술교육 교강사 348명을 대상으로 자료를 수집하였다. 연구가설을 검증하기 위해 AMOS 27.0을 활용한 구조방정식 모형(SEM)을 적용하였으며, 조절된 매개효과를 검증하기 위해 SPSS의 PROCESS Macro를 추가로 사용하였다. 분석 결과, 컴페션은 긍정심리자본과 정(+)의 의 유의한 관계를 갖고, 긍정심리자본은 잡 크래프팅과 정(+)의 관계를 갖는 것으로 밝혀졌다. 또한 긍정심리자본은 컴페션과 잡 크래프팅 간의 긍정적 관계로 매개함을 확인하였다. 더 나아가 컴페션적인 진정성이 컴페션이 긍정심리자본을 통해 잡 크래프팅에 영향을 미치는 매개경로를 조절하는 것으로 나타났다. 본 연구는 컴페션적인 직장 환경이 교강사들의 긍정심리자본을 증진시키고, 그 결과 잡 크래프팅 행동을 촉진하는 데 중요한 역할을 한다는 점을 강조한다. 긍정심리자본은 교강사들의 전반적 웰빙에 기여하는 핵심 자원으로 기능하므로, 본 연구 결과는 직원의 웰빙은 물론 잡 크래프팅과 같은 주도적 행동을 강화하기 위해 컴페션인 직장 문화를 조성하는 것이 중요함을 시사해 주고 있다.
Abstract
The importance of cultivating a compassionate work environment and promoting job crafting to enhance employee well-being and performance has received considerable scholarly attention. Nevertheless, empirical research that clarifies the underlying mechanisms linking these phenomena remains limited. To address this gap, the present study focuses on the roles of psychological capital and the authenticity of compassion, examining their dynamics within organizational settings. Using a cross-sectional survey design, data were collected from 348 cultural and arts education instructors. Structural equation modeling (SEM) using AMOS 27.0 was employed to test the research hypotheses, and the PROCESS Macro for SPSS was additionally used to examine moderated mediation effects. The results revealed that compassion is positively associated with psychological capital, which in turn is positively related to job crafting. Furthermore, psychological capital was found to mediate the relationship between compassion and job crafting. Importantly, compassionate authenticity moderated the mediating effect of psychological capital on the link between compassion and job crafting. These findings highlight that a compassionate workplace environment plays a critical role in enhancing instructors’ psychological capital, thereby fostering their job crafting behaviors. Given that psychological capital serves as an essential resource contributing to overall well-being, this study underscores the importance of cultivating a compassionate organizational culture to strengthen proactive behaviors such as job crafting as well as enhancing employee well-being.
