LMX와 TMX가 팀 생존력과 지식은폐에 미치는 영향: 잠재조절 구조방정식을 적용한 경쟁 심리적 분위기의 조절효과
The Effects of Leader–Member Exchange and Team–Member Exchange on Team Viability and Knowledge Hiding: The Moderating Role of Competitive Psychological Climate Using Latent Moderated Structural Equation Modeling

본 연구의 목적은 사회 교환 이론과 자원 보존 이론에 기반을 두어 LMX(Leader-Member Exchange)와 TMX(Team-Member Exchange)가 팀 생존력 및 지식은폐에 미치는 영향에서 경쟁 심리적 분위기의 조절 효과를 규명하는 데 있다. 연구 목적을 달성하기 위해 국내 대기업과 중견기업 근로자 400명의 자료를 분석하였으며, 그 결과는다음과 같다. 첫째, LMX와 TMX는 팀 생존력에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, LMX와 TMX는 지식은폐에 유의한 영향을 미치지 않았다. 셋째, 경쟁 심리적 분위기는 LMX와 팀 생존력 간의 관계를 조절하지 않았으나, TMX와 팀 생존력 간의 관계를 조절하였다. 넷째, LMX와 지식은폐와의 관계에서 경쟁 심리적 분위기의 조절 효과는 유의했으나, TMX와 지식은폐와의 관계에서 경쟁 심리적 분위기의 조절 효과는 유의하지 않았다. 연구 결과를 토대로 본 연구는 인적자원개발 관점에서 이론적·실천적 시사점에 대해 논의하였다.
Abstract
The purpose of this study is to examine, drawing on social exchange theory and conservation of resources theory, how leader–member exchange (LMX) and team–member exchange (TMX) relate to team viability and and knowledge hiding, and whether a competitive psychological climate moderates these relationships. We analyzed survey data from 400 employees working at large and mid-sized companies in South Korea. The findings showed that both LMX and TMX positively related to team viability. Second, neither LMX nor TMX had a significant effect on knowledge hiding. Third, competitive psychological climate did not moderate the relationship between LMX and team viability, but it did moderate the relationship between TMX and team viability. Fourth, competitive psychological climate significantly moderated the relationship between LMX and knowledge hiding, whereas its moderating effect on the relationship between TMX and knowledge hiding was not significant. Based on the findings, we discussed theoretical and practical implications for human resource development.
