The Effects of Supervisor’s Job Satisfaction on Customer Orientation and Job Performance: Focusing on Food Service Franchises

연구목적:본 연구는 직무만족(내적만족, 관계만족, 외적만족)과 고객지향성, 직무성과의 영향관계를 규명하여, 외식 프랜차이즈 기업의 인적자원관리 관점에서 유의미한 시사점을 제공하고자 한다. 연구방법:외식 프랜차이즈 본부 소속의 슈퍼바이저를 대상으로 2025년 11월 18일부터 11월 25일까지 설문조사를 실시하였다. SPSS 22.0 통계프로그램을 활용하여 빈도분석, 탐색적 요인분석, 회귀분석 등 실증분석을 진행하였다. 연구결과:관계만족과 외적만족이 고객지향성에 유의한 정의 영향을 미치는 것으로 나타났고, 내적만족은 부의 영향을 미치는 것으로 나타났다. 관계만족은 직무성과에 정의 영향을 미치는 것으로 나타났고, 외적만족은 부의 영향을 미치는 것으로 나타났으며, 내적만족은 직무성과에 영향을 미치지 않는 것으로 나타났다. 마지막으로 고객지향성은 직무성과에 정의 영향을 미치는 것으로 나타났다. 시사점:실증분석 결과를 바탕으로 외식 프랜차이즈 기업의 실질적인 HR 정책수립에 필요한 시사점을 도출하였다.
Abstract
Objective:This study aims to examine the relationships among job satisfaction (intrinsic, relational, and extrinsic satisfaction), customer orientation, and job performance, and to provide meaningful implications for human resource management within foodservice franchise headquarters. Methods:This study conducted a survey on supervisors employed at foodservice franchise headquarters from November 18 to November 25, 2025. Then, this study used the SPSS 22.0 statistical program for empirical analyses, including frequency analysis, exploratory factor analysis, and regression analysis. Results:First, relational satisfaction and extrinsic satisfaction had a significant positive effect on customer orientation, whereas intrinsic satisfaction had a negative effect. Second, relational satisfaction positively influenced job performance, while extrinsic satisfaction showed a negative effect, and intrinsic satisfaction demonstrated no significant influence on job performance. Finally, customer orientation exerted a significant positive effect on job performance. Implications:Based on the empirical findings, this study presents practical implications for the development of effective HR policies within foodservice franchise organizations.
