무형식학습 매개효과에 따른 초기경력 조리사의 LMX가 주관적 경력성공에 미치는 영향

초록
연구목적:본 연구의 목적은 초기경력 조리사의 LMX, 무형식학습, 주관적 경력성공 간의 관계를 규명하는 것이다. 연구방법:우리나라 외식산업에서 경력 5년 미만의 조리사를 대상으로 설문조사를 진행하였다.조사는 2025년 8월 4일부터 9월 23일까지 50일간 수집하였으며, 설문지 518부가 분석에 사용되었다. 자료 분석은 SPSS 22.0과 PROCESS Macro 4.0을 이용하였다. 연구결과:첫째, LMX는 무형식학습에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 무형식학습은 주관적 경력성공에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, LMX는 주관적 경력성공에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 넷째, 무형식학습은 LMX와 주관적 경력성공 간 관계에서 부분 매개효과가 확인되었다. 시사점:외식업체는 초기경력 조리사의 외부탐색 기회를 전폭적으로 지원하고 선배 조리사의 직접적인 코칭 및 피드백 등 활발한 상호교환 관계가 이루어질 수 있는 환경을 조성해야 한다.
Abstract
Objective:This study aims to identify the relationships among LMX, informal learning, and subjective career success of early-career cooks. Methods:This study conducted a survey on cooks with less than five years of career experience in the Korean foodservice industry. The survey was conducted for 50 days from August 4 to September 23, 2025, and this study used a total of 518 responses for analysis. Then, this study used SPSS 22.0 and PROCESS Macro 4.0 for data analysis. Results:First, the LMX of early-career cooks had a significant positive (+) effect on informal learning. Second, the informal learning of early-career chefs had a significant positive (+) effect on subjective career success. Third, the LMX of early-career chefs showed a significant positive (+) effect on subjective career success. Fourth, informal learning partially mediated the relationship between LMX and subjective career success. Implications:The findings suggest that foodservice companies should fully support early-career cooks in accessing external learning opportunities and create an environment that enables active reciprocal exchange, including direct coaching and feedback from senior chefs.
