The Effect of Algorithmic Management Perception on Employees’ Thriving at Work: A Focus on the Mediating of Job Crafting

The rapid advancement of artificial intelligence (AI) and digital technologies has fundamentally transformed service delivery systems and reshaped contemporary work arrangements. In particular, the deep integration of digital technologies with the gig economy has given rise to online labor platforms that rely on data-driven algorithms to coordinate, monitor, and manage workers. As algorithmic management becomes increasingly embedded in service organizations, understanding how algorithm-based management practices influence employees’ psychological states and growth experiences has emerged as an importnace research issue. In this context, the present study examines the effect of employees’ perceptions of algorithmic management on thriving at work. Specically, this study proposes that perceived algorithmic management fosters employees’ proactive and self-intiated behavioral changes, which in turn enhance thriving at work. Furthermore, this study empirically investigates whether job crafting serves as a key mediating machanism in the relationship between algorithmic management perception and thriving at work. Using survey data collected from 269 service workers operating in algorithm-enabled work environments, this study empirically tests the proposed research model. The results indicate that perceived algorithmic management has a significant positive effect on employees’ thriving at work. Moreover, algorithmic management is positively related to job crafting, which in turn enhances employees’ thriving at work. Mediation analyses further indicate that job crafting partially mediates the relationship between algorithmic management and thriving at work. Based on the findings of this study, perceptions of algorithmic management were found to enhance service workers’ thriving at work through the mediating role of job crafting. This suggests that, at the organizational level, algorithmic management can foster employees’ self-directed and proactive bahaviors within their work environments, which in turn contribute to individual growth and development. Accordingly, organizations are encouraged to view algorithmic management not merely as a tool for conrol, but as a postivie management system that supports employees in autonomously redesinging their job and expanding their capabilities, and to actively develop and leverage such system.
