국제적 조직 환경에서 언어는 단순한 의사소통 수단을 넘어, 개인의 심리적 경험과 경력 기회를 결정짓는 전략적 자원으로 기능한다. 본 연구는 다국적기업(MNE) 자회사 직원의 외국어 능력이 상대적 박탈감과 문화적응 스트레스에 어떠한 영향을 미치는지를 실증적으로 검증하였다. 이를 위해 한국에 진출한 11개국 49개 MNE 자회사에서 근무하는 한국인 직원 456명을 대상으로 설문조사를 실시하고, 다층모형 분석을 수행하였다. 분석 결과, 외국어 능력은 상대적 박탈감을 낮추는 한편, 상대적 박탈감은 문화적응 스트레스를 증가시키는 것으로 나타났다. 또한, 외국어 능력은 문화적응 스트레스를 직접적으로 감소시키는 동시에, 상대적 박탈감을 매개로 간접적인 영향을 미쳐 부분 매개 효과를 확인하였다. 본 연구는 외국어 능력이 단순한 의사소통 도구를 넘어 조직 내 심리사회적 경험과 문화적응 과정에 미치는 핵심적 역할을 통합적으로 설명하며, 글로벌 조직에서 현지 직원의 역량 개발 및 심리적 웰빙 관리 전략 수립에 유의미한 시사점을 제공한다.
Abstract
In an international organizational context, language functions not merely as a communication tool but as a strategic resource that shapes individuals’ psychological experiences and career opportunities. This study empirically examines how local employees’ foreign language competence in multinational enterprise (MNE) subsidiaries affects their relative deprivation and acculturative stress. Survey data were collected from 456 Korean employees working in 49 MNE subsidiaries from 11 countries operating in Korea, and a multilevel analysis was conducted. The results indicate that foreign language competence reduces relative deprivation, while relative deprivation increases acculturative stress. Furthermore, foreign language competence directly decreases acculturative stress and indirectly influences it through relative deprivation, demonstrating a partial mediation effect. This study provides an integrated understanding of the critical role of language competence in shaping employees’ psychosocial experiences and acculturation processes, offering meaningful implications for developing local talent and managing psychological well-being in global organizations.
