비서의 셀프리더십과 상사지원, 비서의 창의적 업무수행의 관계에 관한 연구
A Study on the Relationship Among Secretaries’ Self-Leadership, Creative Work Performance, and Supervisor Support

본 연구는 비서의 셀프리더십이 창의적 업무수행에 미치는 영향을 실증적으로 분석하고, 이 관계에서 상사지원이 어떠한 조절 역할을 하는지를 알아보는 데 목적이 있다. 최근 조직 환경의 불확실성과 경쟁 심화, 업무의 전문화 및 고도화로 인해 비서의 역할은 단순한 행정지원 기능을 넘어 자율적 문제해결과 창의적 기여가 요구되는 방향으로 확대되고 있다. 셀프리더십은 개인이 스스로 목표를 설정하고 동기를 부여하며 행동을 조절하는 중요한 심리적 자원으로써 비서의 주도적 행동과 창의적 업무수행을 이끌어 낼 것으로 기대되며 이 관계에서 상사지원 또한 업무수행을 증진할 것으로 연구가설을 세웠다. 현직비서 총 205명을 대상으로 설문을 배포하고 응답을 수집하였고, 불성실한 응답자를 제외하고 총 182명의 응답을 분석에 사용했다. 연구결과, 셀프리더십은 창의적 직무성과에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 특히 자연적 보상전략과 건설적 사고전략은 창의적 업무수행에 강한 정(+)적 영향을 미쳤는데, 이는 비서가 긍정적 사고를 기반으로 사고의 방향을 설정할 때 다양한 해결책을 탐색하고 창의적인 방식으로 업무를 처리하는 경향이 강화됨을 시사한다. 다만, 셀프리더십과 창의적 업무수행의 관계에서 상사지원의 조절 역할은 확인되지 않았다. 이 연구는 비서를 단순한 보조 인력이 아닌 창의적 성과 창출의 주체로 조명함으로써 관련 연구의 범위를 확장하였다는 점에서 의미가 있다.
Abstract
This study investigates the effect of secretaries’ self-leadership on creative job performance and examines the moderating role of supervisor support. As organizational environments become increasingly uncertain and competitive, secretaries are increasingly expected to move beyond administrative support toward autonomous problem-solving and creative contributions. Based on this premise, the study hypothesized that supervisor support would further strengthen this relationship. A survey was conducted with 205 practicing secretaries, and after excluding insincere responses, data from 182 participants were analyzed. The findings revealed that self-leadership has a significant positive effect on creative job performance. In particular, natural reward strategies and constructive thought strategies demonstrated strong positive influences, suggesting that secretaries who establish cognitive directions grounded in positive thinking are more likely to explore diverse solutions and adopt creative approaches to their work. However, the moderating effect of supervisor support on the relationship between self-leadership and creative performance was not confirmed.
