과학기술분야 조직의 임파워링 리더십이 창의·혁신행동에 미치는 영향: 사회적 네트워크 및 지식공유의 매개효과와 심리적 안전감의 조절된 매개효과

본 연구는 과학기술분야 재직자의 창의·혁신행동을 향상시키기 위한 이론적 기반을 심화하고, 인적자원개발 분야에서의 실질적인 시사점을 제공하는 것을 목적으로 수행되었다. 과학기술분야 재직자의 자율성과 주도성은 창의적 사고와 혁신적시도를 촉진하는 핵심 요인이지만, 창의·혁신행동에 미치는 복합적 영향은 충분히검토되지 않았다. 이에 본 연구는 국가과학기술인력개발원(KIRD)에서 수행한「2024년 과학기술 인재개발 조사」의 데이터(총 2,000명)를 활용하여 임파워링 리더십이 사회적 네트워크와 지식공유를 매개로 창의·혁신행동에 영향을 미치는 경로가 심리적 안전감에 의해 조절되는지 실증적으로 분석하였다. 분석 결과, 첫째, 임파워링 리더십은 사회적 네트워크, 지식공유, 그리고 창의·혁신행동에 모두 정(+)적으로 유의한 영향을 미쳤다. 둘째, 사회적 네트워크는 지식공유와 창의·혁신행동에, 지식공유는 창의·혁신행동에 각각 유의한 정(+)의 영향을 미쳤다. 셋째, 임파워링리더십이 사회적 네트워크와 지식공유를 매개로 창의·혁신행동에 미치는 간접효과도 정(+)적으로 유의하였다. 넷째, 이러한 간접경로는 심리적 안전감에 의해 조절되는 것으로 확인되었다. 이상의 연구 결과를 통해 본 연구는 과학기술분야 조직의성과관리와 인적자원개발 전략 수립에 실질적인 시사점을 제시하였다.
Abstract
This study examined how empowering leadership enhances creative and innovative behavior among employees in the science and technology sectors. Using data from 2,000 participants of the 2024 KIRD Science and Technology Talent Development Survey, we analyzed the mediating effects of social networks and knowledge sharing and the moderating role of psychological safety. The results showed that empowering leadership positively influenced social networks, knowledge sharing, and creative and innovative behaviors. Both social networks and knowledge sharing significantly mediated this relationship, whereas psychological safety strengthened these indirect effects. These findings highlight that empowering leadership and psychologically safe environments are essential for fostering creativity, innovation, and sustainable performance in science and technology organizations.
